"How we do things around here"
Work culture is the shared set of values, beliefs and habits that shape how people in an organisation behave, especially when nobody is watching.
Every organisation has a culture, whether it is planned or not. You can feel it in the first hour of a new job: whether meetings start on time, whether people help each other, whether problems are reported or hidden, whether the boss can be questioned.
Culture matters because it decides what thousands of small daily choices look like. A procedure manual can describe the right behaviour, but culture decides whether people actually follow it.
Meet Marwa
In this course you will follow Marwa, 38, head of HR at Ninawa Builders, a construction company in Mosul. In five years, reconstruction contracts helped the company grow from 60 to 400 employees, working on schools, housing and roads across the governorate.
The founder and CEO, Eng. Firas, was proud of the growth but worried:
- Projects were often late, and rework was eating the profit.
- Safety incidents had increased on several sites.
- Site teams and office staff blamed each other for every problem.
- Experienced engineers were leaving, saying "this is not the company it used to be".
"When we were small, everyone knew how we worked," he told Marwa. "Now half the people have never met me. I need you to help us build a culture that works at 400 people, and beyond."
Ninawa Builders and all people and figures in this course are fictional examples.
The culture iceberg

Ninawa Builders already had values printed on posters in the office. But on site, the real beliefs were different. Marwa heard them repeatedly: "The client only cares about the date, so speed first." "Don't report a problem, or you'll be blamed." "Office people don't understand site work."
These hidden assumptions explained the visible behaviour much better than the posters did. Changing the culture would mean changing them.

Ten values of a healthy work culture

These ten values appear, in different words, in most strong organisations. They fall into three groups, which the next three lessons explore:
| Group | Values | Lesson |
|---|---|---|
| Reliability | Commitment, discipline, responsibility, integrity | 2 |
| Working together | Respect, cooperation, communication | 3 |
| Excellence | Quality, creativity, continuous learning | 4 |

Culture affects results

Marwa compared Ninawa's sites using staff survey scores. Sites where people felt respected, worked together and could report problems safely delivered more projects on time, with far less rework, fewer injuries and lower turnover. Same company, same procedures, very different results.

Exercise: see your own culture
- Visible level: describe three things a visitor would notice in your first hour at your workplace.
- Stated level: what are your organisation's official values? Can you name them?
- Hidden level: write three unwritten rules people really follow ("Never…", "Always…").
- Which of the ten values is strongest in your workplace? Which is weakest?
- Give one example where culture helped or hurt results.
Which level of culture most strongly drives everyday behaviour?
Hidden assumptions such as "speed matters more than safety" drive behaviour more than stated values.
Two sites of the same company have the same procedures but very different safety results. What is the most likely explanation?
Subcultures can make the same procedures work very differently in practice.
